Book excerpt: Abusive supervision is a dysfunctional workplace behavior that evokes images of tyrannical bosses publicly ridiculing and undermining their subordinates. Naturally, one can imagine the detrimental effects of such abusive behaviors on subordinates' health and productivity. These deleterious consequences on subordinates also translate into organizational costs such as high absenteeism, medical costs arising from employee's poor health and staff turnover. Given such outcomes in the workplace with ramifications for both the affected subordinate and organization, abusive supervision warrants systematic investigation. By using two different studies, this research explored the abusive supervision phenomenon, taking an integrated and multilevel approach to examining the antecedents and outcomes of abusive supervision. Drawing from the aggression literature that distinguishes between instrumental and reactive aggression, the first study adopted an instrumental perspective to explain supervisors' just-world motive as an antecedent to abusive supervision. Results from Study 1 supported the cross-level effects of abusive supervision as an instrumental influence stemming from supervisors' just-world motive to redistribute justice. Such hostile actions, in turn, backfire as the abused subordinates perceive the supervisor as unfair and fail to identify with him or her. Study 2 adopted a reactive perspective to explain supervisors' interactional justice as an antecedent to abusive supervision and examine the outcomes at the group and individual levels. At the group level, results from Study 2 showed that abusive supervision fostered two different climates - a climate of procedural injustice and a climate of silence. At the individual level, the abused subordinate failed to identify with the supervisor therefore reducing his or her in-role performance and choosing to remain silent for self-protection. In addition, the two studies examined the moderating role that one's cultural orientation plays in the abusive supervision phenomenon. Results from Study 1 showed that subordinates' high power distance orientation mitigated the deleterious effects of abusive supervision on subordinates' interactional injustice and personal identification with the supervisor. Conversely, Study 2 showed that a supervisor's high power distance orientation magnified the effects of his or her hostilities toward subordinates when the supervisor experienced unfair treatment from his or her immediate boss. Supervisors' acts of hostilities are common in organizations (Tepper, 2007) and understanding why supervisors engage in such behavior remains a challenge for scholars. This research is the first to adopt a multilevel and integrated perspective in examining the broader social implications of abusive supervision - from the antecedents to their associated outcomes. Only a few studies have looked at the antecedents of this behavior and these have found that supervisors' perceptions of fairness may lead to abusive supervision. Extending this research, this study examined antecedents of abusive supervision such as supervisors' personal characteristics (e.g., narcissism), and supervisors' level of stressors (e.g., job demands, work-family conflict). Also, I examined supervisors' experience of abusive supervision as an antecedent to test a trickle-down model of this negative behavior. In addition, this study investigated subordinates' dispositional characteristics such as neuroticism and implicit person theories as antecedents of abusive supervision. Using data from both supervisors and subordinates, the current study conducted multi-level analyses and tested the effect of abusive supervision on employee unit-level organizational citizenship behaviors and performance. Further, this study examined the moderating effects of coping styles on the relationship between abusive supervision and employee psychological distress. Ninety three supervisors and 402 subordinates were surveyed in order to examine the proposed relationships among constructs. Results showed that supervisors who have experienced abusive supervision from their current bosses may treat their subordinates with same negative behaviors. Also, I found that subordinates high in neuroticism perceive more abusive supervision than those low in neuroticism. Results indicated that abusive supervision is positively related to subordinates' psychological distress. Findings also showed that employees who have experienced abusiveness by their supervisor tried various coping strategies. Unfortunately, individual coping strategies did not buffer the impact of abusive supervision. Implications for practice and limitations of the study are discussed.

Book excerpt: Research has shown that abusive supervisor behavior can have psychological, psychosocial, and behavioral impacts on targeted employees, and the literature has primarily focused on the effects of abusive supervisor behavior on the target of the abuse. Although this literature is important, little attention has been paid to the role engagement in abusive supervisor behavior can demonstrate on abusers, such as supervision affective experiences and their future behaviors toward their subordinates and their families. Drawing from affective events theory, I develop a theoretical model that examines abusive supervisor behavior's impact on supervisors' affective experiences. It then examines the impact of these affective experiences on subsequent supervision attitudes, subsequent behaviors toward their subordinates, and the impact on supervisors' family lives. Because this project draws on affective events theory, I focus on the impact of abusive supervisor behavior on the leader and examine supervisor personality (id est, psychopathy and empathy) and perceptions that abusive supervisor behavior was warranted as moderators of abusive supervisor behavior, its impact on supervisor affective reactions, and subsequent attitudinal, behavioral, and work-home outcomes. Data were analyzed from 255 supervisors to test a model of supervisor reactions to engaging in abusive supervisor behavior that is rooted in affective events theory. I found mixed support for the proposed affective events theory paths examining the role of engaging in abusive supervisor behavior on workplace outcomes. I found limited support for the moderating role of psychopathy and did not find support for the moderating role of empathy and perceptions abuse was warranted as moderators. I found some support for the mediating role of positive and negative affect after engaging in abusive supervisor behavior on workplace outcomes. I largely found that the proposed total effects models were significant, indicating that abusive supervisor behavior has important effects on a variety of workplace outcomes. Thus, this research provides a test of the main tenets of affective events theory and uses the theory to explain how engagement in abusive supervisor behavior impacts supervisors and the boundary conditions that affect this relationship. I discuss this research's theoretical and practical contributions and provide an actionable agenda for future research.

Additionally, victimization of individuals has been segmented into reasons why a supervisor would result into delivery of abusive behaviors, reciprocal populations including families to receive said behaviors, and the interactive effect of unethical workplace behavior and relationship conflict (Garcia et al., 2014, 2014; Liu et al., 2015; Quade et al., 2017). On an interpersonal basis, as in relationships that constitute of an individual's family, intimate partners, close friends, and other micro-based systems involving direct interaction (Huston & Bentley, 2010), violence has been covered extensively on to why survivors engage in unhealthy relationships, can model their own abuse based on social psychology, as well as roles a supervisor has in supporting the employee (Finkel et al., 2009; Allen et al., 2018; Garcia et al., 2017). Through a manipulative scenario survey, I find support for the hypotheses that abusive supervision increases perceptions of hostility from an abusive behavior. Additionally, I find that the perception of hostility negatively affects a subordinates employee task-resistance, operating separately than the manipulation of abusive supervision alone. There was not a significant finding in regards to interpersonal violence (IPV) moderating perceptions of hostility, but potential limitations and implications for future research are discussed. Hypothesis 1: abusive supervision is positively correlated with subordinates chance of perceiving supervisor hostility Hypothesis 2: previous exposure to IPV will increase the perceived hostility that stems from abusive supervision Hypothesis 3a: Abusive supervision leads to a increase in employee task resistance due to the increase in perceptions of hostility Hypothesis 3b: Employee task resistance is negatively impacted from abusive supervision and increased perceptions of hostility due to IPV.

Book excerpt: Guided by attribution (Weiner, 1986, 1995) and moral intensity (Jones, 1991) theories, this dissertation develops and tests a moderated mediation model that accounts for third parties' emotional reactions (anger and sympathy) and dispositional factors (negative reciprocity and moral identity) in the relationship between cognitive evaluations (perceived responsibility, magnitude of consequence, and social consensus) and behavioural reactions (retaliation and emotional support) to supervisor abuse. It is proposed that upon witnessing supervisor abuse, third parties engage in cognitive evaluations in the form of assessing supervisor's responsibility, magnitude of consequence, and social consensus. These cognitive evaluations result in anger and retaliatory behaviours directed at the supervisor and sympathy and emotional support towards the target of abuse. Furthermore, these relationships are strengthened by negative reciprocity beliefs and moral identity. The proposed model was tested using scenario-based experiment (Study 1) and field survey studies (Studies 2 and 3). The primary objective of Study 1 was to test the relationship between perceived responsibility, magnitude of consequence, and social consensus (independent variables), and third parties' emotional response towards the abusive supervisor (anger) and abused subordinate (sympathy). Results of the study among 217 non-academic staff showed that perceptions of supervisor responsibility, magnitude of consequence, and social consensus had a significant main effect on anger towards the supervisor. Similarly, perceived responsibility and magnitude of consequence resulted in sympathy towards the target of abuse. Study 2 aimed to extend Study 1 by testing the full model of third parties' reactions to supervisor abuse and accounting for individual differences using 241 part-time graduate students. In Study 2, the conditional indirect effects of cognitive evaluations (both first and second stage moderation) in predicting retaliatory actions via anger were stronger for those with high as opposed to low moral identity (symbolization). Moreover, the conditional indirect effects of cognitive evaluations (first stage moderation) in predicting emotional support via sympathy were stronger for those with high as opposed to low moral identity (symbolization). Study 3 had two main objectives. First, it aimed to test the influence of both symbolization and internalization dimensions of moral identity on third party reactions to supervisor abuse. Results among 182 professional employees showed a differential moderating effects for the two sub-dimensions of moral identity within the cognitive evaluation-emotional response-behavioural reactions relationships. Second, examine the influence of negative reciprocity beliefs on the strength of the cognitive evaluations-anger-retaliation relationship. Results showed that the conditional indirect effects of cognitive evaluations in predicting retaliatory actions via anger were stronger for those with high as opposed to low negative reciprocity beliefs. This research program contributes to the abusive supervision literature in three important ways. First, it extends our understanding of supervisor abuse beyond the typical supervisor-subordinate dyads. Specifically, third party observers of abusive supervision can also be emotionally and behaviourally affected. Second, abusive supervision was examined using a moral perspective. Third, it considered how personality factors (moral identity and negative reciprocity beliefs) can predict third parties' reactions to supervisor abuse. Implications for research and practice are also discussed.

I suggest that a characteristic of the supervisors' goals (viz., goal difficulty) can contribute to abusive supervisory behaviors through the effect it has on the supervisors' level of hindrance stress. I also propose that this mediating process is moderated by two characteristics of the supervisors' rewards (viz., goal-contingent reward and reward interdependence). Thus, I suggest a moderated mediation model predicting supervisors' hindrance stress acts as a mediator of the relationship between supervisors' difficult goals and abusive supervision. Moreover, I also posit that the mediation is stronger when the supervisors' rewards are contingent on goal attainment and their subordinates' performance. With a sample of 257 supervisor-subordinate dyads, I find that supervisors' hindrance stress partially mediates the relationship between supervisors' difficult goals and abusive supervision. However, the results revealed that this mediating effect is not moderated by the characteristics of the supervisors' rewards that were examined. The theoretical and practical implications of this study are identified and future research is discussed.

Results show that core self-evaluations were negatively related to abusive supervision, whereas abusive supervision was positively related to emotional exhaustion. Both perceived coworker support and susceptibility to emotional contagion moderated the relationship between abusive supervision and emotional exhaustion. It is surprising that the moderating effect of perceived coworker support showed an unexpected pattern such that a stronger relationship between abusive supervision and emotional exhaustion existed when coworker social support was high. The authors conclude with a discussion of these findings.

Book excerpt: Abusive supervision has been linked to a number of negative employee-related issues, including work-related issues such as counterproductive work behaviors and decreased job performance, and non-work related issues, such as work-family conflict, psychological stress, emotional exhaustion, excessive drinking, and health problems. Extant literature has suggested that based on Social Exchange Theory, employees who are victimized by abusive supervision are more likely to engage in workplace deviant behaviors, a response to the abusive supervision. However, from the standpoint of justice maintenance, engaging in workplace deviant behaviors represents the "process" of justice restoration, leaving the "outcome" of justice restoration yet to be examined. In this dissertation, I proposed the reconciliation of the relationship between supervisor and victimized employees is the "outcome" of justice restoration. Meanwhile, through the lens of power asymmetry and organizational conformity, I further proposed that when experiencing abusive supervision, some employees are likely to seek to reconcile the relationship with abusive supervisor without engaging in workplace deviant behaviors, such that employees may seek to reconcile because of the motivation of seeking expediency and pursuing future rewards. Furthermore, I explicated a mediation model that details employees' perception of and reaction to abusive supervision on a long-term basis. Specifically, I found that employees consider abusive supervision to be a justice violation and engage in workplace deviant behavior to restore justice. However, justice restoration behaviors do not necessarily lead to relationship reconciliation. Meanwhile, I found some employees are likely to reconcile their relationship with supervisor without engaging in deviant behaviors. Furthermore, reconciliation is positively related to employees' supervisor satisfaction. Last but not least, employees' perception of supervisor support, the value of a relationship with supervisor, and the need for harmony influence their reactions to abusive supervision. Specifically, employees who perceive a stronger level of supervisor support are more likely to engage in deviant behaviors in response to abusive supervision. Furthermore, employees who placed a greater value on the supervisor relationship and who reported a stronger need for harmony are more likely to reconcile their relationship with the supervisor. Theoretical and practical implications of these findings are discussed

Book excerpt: In the current dissertation I investigated how abusive supervision promoted subordinate organizational deviance, by integrating and extending past work on mixed relationships (relationships characterized by both conflict and support) and self-determination theory. Past work on mixed relationships has suggested that positive and negative characteristics can co-exist within the same supervisor-subordinate relationship. Based on this, I argued that abusive supervisory behaviors would occur within high quality supervisor-subordinate relationships (i.e., high leader-member exchange, or LMX). Moreover, as mistreatment within a high quality relationship is likely to violate expectations and thus be experienced more intensely, I hypothesized that the effects of abusive supervision were more pronounced within a high quality supervisor-subordinate context. Beyond testing this interaction, I also examined the underlying psychological mechanisms through which abusive supervision and its interaction with LMX affected subordinate organizational deviance. Applying self-determination theory, I hypothesized that subordinate basic need satisfaction mediated the effects of abusive supervision and its interaction with LMX on subordinate organizational deviance. These hypotheses were tested in three multi-wave studies. In Study 1, data from 268 full-time employees were collected across two waves. Confirmatory factor analysis demonstrated that abusive supervision and LMX were two independent constructs. In addition, hierarchical regression analysis demonstrated that LMX moderated the relation between abusive supervision and subordinate organizational deviance, such that the relationship was exacerbated when LMX was high rather than low. To replicate these findings and investigate the mediating role of needs, I conducted a follow up study. Data from 256 full-time employees were collected across three waves. Using Edwards and Lambert's approach to test mediated moderation models, I demonstrated that: 1) LMX moderated the relation between abusive supervision and subordinate basic need satisfaction, such that high LMX exacerbated the negative relation; and 2) basic need satisfaction mediated the moderating effect of LMX on the abusive supervision and organizational deviance relation, such that the mediating effects of basic need satisfaction was stronger when LMX was high rather than low. One limitation of Study 2 was that commonly investigated mediators of the relation between abusive supervision and organizational deviance were not controlled. To address this issue, I conducted a constructive replication of Study 2, including two alternative mediating mechanisms: justice perceptions and organizational social exchange. In Study 3, data from 260 full-time employees were collected across three waves. The results replicated Study 2 and demonstrated that when alternative mediators were included, basic need satisfaction remained the only significant mediating mechanism. The results from these three studies were discussed in terms of their theoretical implications to the abusive supervision and mixed supervisor-subordinate relationship literature. As well, the practical implications of the mediated moderation model tested in the current dissertation were discussed.
