Die heutigen Führungskräfte müssen immer mehr auf die Bedürfnisse der Mitarbeiter Rücksicht nehmen und sie zu mehr Leistung motivieren, indem sie ihr Arbeitsverhalten zu beeinflussen versuchen. In der Wissenschaft werden daher verschiedene Führungsstile untersucht. Die vorliegende Arbeit beschäftigt sich mit einem jüngeren Führungskonstrukt, nämlich mit dem ethischen Führen (engl. ethical leadership) aus organisationspsychologischer Sicht. Dabei werden verschiedene Wirkungen des ethischen Führungsverhaltens auf eine Reihe von affektiven Arbeitseinstellungen der geführten Mitarbeiter herausgearbeitet. Zu diesen Wirkungsbereichen zählen das moralische Denken und Verhalten, das prosoziale und kontraproduktive Verhalten, das organisationale Commitment, das Arbeitsengagement und die Arbeitszufriedenheit der geführten Mitarbeiter. Die drei letztgenannten Konstrukte werden in einem Untersuchungsmodell aufgenommen und mithilfe einer Fragebogenstudie (n=140) überprüft. Neben direkten Einflüssen wird auch ein indirekter Einfluss des ethischen Führungsverhaltens auf die affektiven Arbeitseinstellungen durch eine Drittvariable (Mediator) untersucht. Hierbei wird die erlebte organisationale Gerechtigkeit der Geführten im Fokus gelegt. Dieses Konstrukt, welches aus vier Dimensionen (prozedurale, distributive, informationelle und interpersonale Gerechtigkeit) besteht, soll die Beziehung zwischen ethischem Führen und affektivem Commitment, Arbeitsengagement und Arbeitszufriedenheit der Geführten besser erklären können. Die Ergebnisse der Fragebogenstudie zeigen, dass alle untersuchten Variablen positiv und signifikant miteinander korrelieren. Mithilfe einer Mediatoranalyse konnte auch der indirekte Einfluss ethischen Führungsverhaltens auf die Arbeitszufriedenheit bestätigt werden (partielle Mediation), während der indirekte Einfluss auf Arbeitsengagement und affektives Commitment nicht gegeben war (keine Mediation).
