Book excerpt: Previous experimental evidence has documented that competition may enhance the performance of male subjects relative to female subjects in some tasks. In these studies competition in wages is imposed exogenously by the experimenter. This note describes data for a task where a simple agency relationship is established in the laboratory between two groups of agents, managers and workers. The managers make the compensation choice for the worker from either a non-competitive piece rate or the competitive tournament payment scheme. The results show that even though male subjects are better at the task this advantage dissipates when the competitive compensation scheme is chosen for them by the manager. Evidence also suggests that the gender of the manager may be an important facet of the agency relationship.

In this paper I examine how individual performance in a real work place is affected by a competitive environment and by its gender mix. The competition is among math, English and Language teachers who participated in a rank order tournament that rewarded teachers with large cash bonuses based on the test performance of their classes. The evidence suggest that the average ranking, winning rate and awarded prize did not differ by gender nor between teachers in competition groups with only female teachers or with both genders. I also find that the direct impact of the bonus program on students' outcomes did not vary by male and female teachers or by the type of competitive environment in terms of gender mix of the participants. As for mechanisms that can explain these results, I found no differences by either gender or by the gender mix of the competition group in teachers' awareness and familiarity with the program and its rules, and in effort and teaching methods. Women though were more pessimistic about the effectiveness of teachers' performance pay and more realistic than men about their likelihood of winning bonuses.

Cross-subject design treatment and control experiments suggest that gender differences in risk aversion play no significant role in competitive (tournament) vs. piece-rate job choices and consequent gender wage gaps. Subjects in the treatment experiments are sorted into relatively more and relatively less risk averse groupings. Relatively less risk averse subjects are assigned to a risky job track involving a known constant probability of unemployment in each period. The gender wage gap contribution of gender differences in competition aversion compared with the contribution of gender differences in performance is especially large for relatively less risk averse subjects.
