Diese besagt im Kern, dass spezifische hohe Ziele zu höherer Performance führen als moderate Ziele oder die Vorgabe, das Beste zu geben. Auch wenn dieser Zusammenhang in einfachen Situationen mit geringer Komplexität eine hohe Validität besitzt, so stellt sich die Frage, wie gut diese Aussage unter konträren Bedingungen mit hoher Komplexität zutrifft. Sind spezifische, hohe Ziele stets superior in Bezug auf die Zielerreichung, oder gibt es Bedingungen, wo diese Annahme der Goal-Setting-Theorie nicht zutrifft oder sogar kontraproduktiv ist? Diese wurde in der zweiten Hälfte des 20. Jahrhunderts durch den amerikanischen Psychologen Edwin A. Locke entwickelt und in dessen 1968 veröffentlichten Artikel „Toward a Theory of Task Motivation and Incentives“ erstmals explizit dargestellt. Vor allem in Zusammenarbeit mit dem Wissenschaftler Gary P. Latham wurde diese Theorie seitdem entscheidend geprägt und gilt heutzutage nach wie vor als eine der bedeutendsten Motivationstheorien innerhalb der Organisationspsychologie. Im Rahmen dieser Arbeit wird zunächst die Goal-Setting-Theory dargestellt. Anschließend werden kritische Aspekte erörtert, daraus resultierende praktische Implikationen formuliert und zuletzt ein Fazit gezogen.
