Diese Entwicklungstendenz bedeutet für das Erwerbsleben, dass die Anzahl der älteren Mitarbeiter die der jüngeren Erwerbspersonen zunehmend übersteigen wird. Somit wird es für die Unternehmen schwieriger, jüngere Arbeitskräfte zu rekrutieren, des weiteren wird sich der Anteil der älteren Arbeitnehmer in den Betrieben erhöhen. Vor diesem Hintergrund unterliegen Unternehmen einem starken Druck, ihre Organisation, ihre Prozesse und insbesondere ihre Personalentwicklung neu auszurichten. Bisher haben Unternehmen häufig die Politik der Frühverrentung verfolgt und ältere Arbeitnehmer frühzeitig ausgliedert. Begründen lässt sich dieses Verhalten dadurch, dass das Altern und das Altsein von vielen Unternehmen häufig noch mit längst überholten Vorstellungen einer verminderten Leistungsfähigkeit verbunden wird, und relativierende Ergebnisse der modernen Altersforschung kaum aufgenommen werden. Unternehmen sind nun dazu gezwungen sich auf die demografischen Entwicklungen vorzubereiten. Sie müssen versuchen die älteren Mitarbeiter in ihre Innovationsprozesse und Qualifizierungspolitik einzubinden, um langfristig ihre Produktivität zu sichern. Dies bedeutet für die Personalarbeit und insbesondere für den Bereich der betrieblichen Personalentwicklung einer Unternehmung in eine aktive Auseinandersetzung mit dem Angebot an alternden Arbeitskräften zu treten. Gängige Vorurteile gegenüber älteren Erwerbstätigen bezüglich ihrer spezifischen Qualifikationen müssen kritisch hinterfragt und Möglichkeiten, wie das Potenzial älterer Mitarbeiter betriebswirtschaftlich effizient zu nutzen ist, müssen entwickelt werden. Die Notwendigkeit der verstärkten Einbeziehung der Älteren hat auch Konsequenzen für die Form und den Inhalt der Personalentwicklungsmaßnahmen. Book excerpt: We have seen these children—the shy and the sociable, the cautious and the daring—and wondered what makes one avoid new experience and another avidly pursue it. At the crux of the issue surrounding the contribution of nature to development is the study that Jerome Kagan and his colleagues have been conducting for more than two decades. In The Long Shadow of Temperament, Kagan and Nancy Snidman summarize the results of this unique inquiry into human temperaments, one of the best-known longitudinal studies in developmental psychology. These results reveal how deeply certain fundamental temperamental biases can be preserved over development. Identifying two extreme temperamental types—inhibited and uninhibited in childhood, and high-reactive and low-reactive in very young babies—Kagan and his colleagues returned to these children as adolescents. Surprisingly, one of the temperaments revealed in infancy predicted a cautious, fearful personality in early childhood and a dour mood in adolescence. The other bias predicted a bold childhood personality and an exuberant, sanguine mood in adolescence. These personalities were matched by different biological properties. In a masterly summary of their wide-ranging exploration, Kagan and Snidman conclude that these two temperaments are the result of inherited biologies probably rooted in the differential excitability of particular brain structures. Though the authors appreciate that temperamental tendencies can be modified by experience, this compelling work—an empirical and conceptual tour-de-force—shows how long the shadow of temperament is cast over psychological development.

(Egeler 2009, S.11) Trotz dieser Prognose sind in den meisten Unternehmen noch immer eine gegenläufige Entwicklung und weiterhin eine jugendzentrierte Personalpolitik zu beobachten. (Schöpf 2007, S. 9) Obwohl ältere Mitarbeiter viel Potenzial und Ressourcen haben, werden diese von den Betrieben vernachlässigt, da immer noch die Vorstellung eines „Defizitmodells“ vorherrscht. (Rump/Eilers 2007, S.46) Diese Hausarbeit geht der Frage nach, ob und wie deutsche Betriebe die Ressourcen und Potentiale älterer Mitarbeiter in der Personalentwicklung nutzen. Da es sich hierbei um ein sehr umfangreiches Thema handelt, die Seitenzahl aber begrenzt ist, wird eher ein Einblick in diese Thematik gegeben, wobei die Maßnahmen der Qualifikation und der Ressourcennutzung etwas detaillierter erläutert werden. Im Vordergrund stehen bildungs-wissenschaftliche, betriebspädagogische Gesichtspunkte, daher werden die Handlungsfelder der betrieblichen Weiterbildung fokussiert und andere personalpolitische Strategien nur kurz erwähnt. In Kapitel 2 wird ein kurzer Einblick auf die Entwicklung und Problematik des demografischen Wandels gegeben. Anschließend wird in Kapitel 3 näher auf die älteren Mitarbeiter eingegangen. Die Vorurteile, denen sie ausgesetzt sind, und die daraus resultierenden Benachteiligungen und Diskriminierungen werden veranschaulicht. Es wird auf das Lernen im Erwachsenenalter eingegangen und auf die Potenziale und Ressourcen älterer Mitarbeiter. Danach erfolgt in Kapitel 4 eine kurze, eher zusammenfassende Vorstellung der möglichen personalpolitischen Maßnahmen zur Bewältigung der demografischen Herausforderung. In Kapitel 5 werden zuerst die möglichen betrieblichen Weiterbildungsstrategien erläutert, die Modelle zur Nutzung der Ressourcen älterer Mitarbeiter näher dargestellt und die momentane aktuelle Situation der betrieblichen Weiterbildung verdeutlicht. Außerdem werden im vierten Kapitel auch das Altersbild älterer Mitarbeiter in der deutschen Gesellschaft sowie Daten zur Beschäftigung von älteren Mitarbeitern dargestellt. Die Digitalisierung stellt das fünfte Kapitel dieser Arbeit dar. Die Definition dieser elementaren Begriffe stellt die Grundlage für die Lösungsvorschläge der Personalentwicklung zum Umgang mit älteren Mitarbeitern im demografischen Wandel dar, welche im sechsten Kapitel beschrieben werden. Dabei wird auf die Rahmenbedingungen des Unternehmens, das Gesundheitsmanagement, das Wissensmanagement sowie die Motivation eingegangen. Des Weiteren wird diese Thematik an einem praktischen Beispiel der X AG abgebildet, mit Hilfe einer qualitativen Befragung. In Folge aller bisherigen Erkenntnisse wird dann eine Handlungsempfehlung ausgesprochen. Abschließend folgt ein Fazit. Die Einstellung von Unternehmen stellt im Zusammenspiel mit dem demografischen Wandel eine Herausforderung für die Personalentwicklung von Unternehmen dar. Die Gesellschaft wird zunehmend älter, jedoch soll mehr auf die jüngeren Mitarbeiter eingegangen werden. Diese Kontroverse und die möglichen Lösungsansätze stellen das Thema dieser Arbeit dar.
