The study took place in seven public school districts from 1 county in southeastern Pennsylvania that serves students from Kindergarten to 12th grade. Instruments used in this study included the Principal Satisfaction and Stress Questionnaire (PSSQ), which is a survey with Likert scale and open-ended questions designed for this study, and individual interviews. Thirty four principals participated in the PSSQ and 9 principals participated in the interviews. Principals involved in the study led either elementary, middle, or high schools. The results of the study suggest that there are factors which directly affect job satisfaction for principals and also factors which contribute to the stress of the position. According to principals, spending time with students and teachers positively affects job satisfaction. Principals also reported that policy instructions from the Pennsylvania Department of Education negatively affect job satisfaction. Principals indicated that challenging policy demands and overwhelming mandates were the greatest stressor of the position. The second greatest stressor faced by principals was time constraints. Principals stated that additional support and limiting state mandates would increase job satisfaction.

The impacts a school’s socio-economic level, Pennsylvania Department of Education policies and initiatives, and a mentor relationship have on job satisfaction were analyzed. Previous research showed principals are more dissatisfied in more economically disadvantaged schools, federal/state mandates negatively impact principals’ job satisfaction, and effective mentors positively impact principals’ job satisfaction. The researcher created and piloted a questionnaire. The final questionnaire was disseminated to 223 rural principals in Pennsylvania, and 62 participated. Quantitative analysis showed there was no relationship between a school’s socio-economic level and the principals’ job satisfaction, and that PDE policies/initiatives did not impact participant job satisfaction, except when participants had less assistant principals they were more dissatisfied with PDE policies/initiatives. Qualitative analysis revealed that a mentor relationship does increase participants’ job satisfaction, and the mentor serving as a sounding board being the most valuable to participants.

Book excerpt: The purpose of this study was to examine the job satisfaction levels of assistant high school principals serving within the geographical region of one intermediate unit in south central Pennsylvania as measured by the Minnesota Satisfaction Questionnaire. The study used four instruments to collect data: a demographic questionnaire, the Minnesota Satisfaction Questionnaire (MSQ), open-ended research questions, and interview questions. The three questions that guided the study were: a) What factors do high school assistant principals perceive lead to job satisfaction? b) What factors, present or absent, do high school assistant principals perceive lead to job dissatisfaction? c) What role does the school district play in enhancing factors that lead to job satisfaction as perceived by high school assistant principals? Twenty four assistant high school principals serving in public schools located within three counties in one intermediate unit in south central Pennsylvania were surveyed using an on-line Minnesota Satisfaction Questionnaire (MSQ Long Form). Demographic data pertaining to age, gender, experience, school size and location, hours spent at work, and salary were collected through the use of the demographic questionnaire. Additional data were obtained through the open-ended research questions and individual interviews. The majority (83%) of the high school assistant principals participating in this study expressed satisfaction with their jobs. As a group, the assistant principals in this study were "very satisfied" or "satisfied" with all of the 20 dimensions as measured by the MSQ. The mean general satisfaction rating of participants was 3.68 out of a possible high of 5.0. The greatest area of satisfaction was Moral Values and the greatest area of dissatisfaction was Company Policies/Procedures. Specifically, the assistant high school principals in this study reported that being able to carry out their assigned duties without violating their personal beliefs was the most important factor contributing to job satisfaction. Respondents also reported satisfaction with working directly with students and seeing them succeed, helping teachers to improve instruction, and being directly involved with running and supervising the building. The study found that in regards to variables contributing to job dissatisfaction, respondents reported dissatisfaction over dealing with difficult parents, with the lack of appreciation received, and with the amount of time the position required. Conflicts with staff, disciplinary issues, and the ever increasing demands of the job were also factors leading to dissatisfaction. The research revealed that assistant high school principals feel that there are some things school districts can do to make the job more satisfying, including increasing professional development opportunities, maintaining a student focus, reducing the number of expectations, and increasing the level of compensation.

Increasing complexities of special education laws and mandated special education services have resulted in increasing needs for schools to hire and retain special education administrators, who have been the subject of little available research. The purpose of this case study was to describe special education administrators working in Southeastern Pennsylvania in terms of job satisfaction, personality, and demographic information pertinent to the subjects' working environments. Data revealed that the 18 special education administrators who participated in this study reported relatively high levels of job satisfaction and that personality characteristics vaired. Subjects who perceived getting support from other school personnel and boards of school directors indicated high levels of job satisfaction. Strategies to attract and retain special education adminstrators are presented.

For this study, 108 high school principals in the state of Missouri responded to an internet survey using the Minnesota Satisfaction Questionnaire (MSQ) to explore the specific variables of age, gender, salary level, number of assistant principals, school size, AYP status, education level, and years as a principal to determine which variables may or may not contribute to job status. A discriminant functional analysis (DFA) was conducted to determine the extent the variables play a role in explaining the level of satisfaction of principals in the study. The findings of this study indicate that high school principals in Missouri are generally satisfied with their jobs. Respondents were most satisfied with social service, achievement, and activity and were least satisfied with advancement, compensation, and security. The DFA indicated that that principals felt less satisfaction with the ability to implement new ideas when their salary was [greater than] $100000 and were at schools with [greater than] 2000 students. Principals felt the most satisfaction with the ability to implement new ideas when their salary was $75000-$100000 and were at a school with 1001-1400 students.

The study took place in 17 school districts in the South-Central region of Pennsylvania. The participants were elementary school principals and assistant principals currently serving in schools with students in grades kindergarten through sixth. The instruments used in this study were the Minnesota Satisfaction Questionnaire consisting of 20 Likert-type statement responses, three open-response questions, and individual interviews. Thirty-two administrators participated in the questionnaire and six administrators participated in the interviews. The results of this study suggest that the elementary school administrators in this region are generally satisfied with their jobs. The administrators reported the rewarding aspect of their job that was most important was the opportunity to help children learn and find success. The administrators also reported that a lack of support from supervisors and frustration due to staff issues were the two most important barriers to their job satisfaction. Participants reported that they achieved balance with the rewards and barriers by focusing on the rewards, such as working with children, rather than focusing on the barriers. Some administrators expressed that finding a balance was challenging.

Book excerpt: Ongoing difficulties with teacher job satisfaction have been well documented in research, and the number of very satisfied American teachers has fallen dramatically. Decreased budgets, poor resources and facilities, perceptions of unfair compensation, and other factors contribute to this multifaceted problem. The purpose of this mixed methods study was to examine teachers' job satisfaction status in a South Central Pennsylvania school district under these reported conditions. Dinham and Scott (1998) provide a foundational theory with their contemporary three-factor teacher satisfaction/dissatisfaction model. An explanatory sequential mixed methods design was employed consisting of two phases: quantitative data collection using the MSQ to measure teacher job satisfaction, followed by in-depth interviews. Three research questions were addressed, informed by the main driving question: How satisfied are teachers with their work in a South Central Pennsylvania school district under unprecedented circumstances? Multiple regression and chi-square tests of independence were used to analyze MSQ data, while phenomenological analysis followed Creswell's (2013) method. Work location and class size were significant predictors of general job satisfaction. Chi-square tests of independence also found eight instances of statistical significance. Four themes emerged from the analysis of teachers' occupational experiences: the work environment (school-based factors), leadership, the job itself, and external or system and societal factors. Findings were in line with the three-factor model on which this study's conceptual and theoretical framework rests. Results indicate that participants reported a low level of general job satisfaction, as compared to the normative data for teachers and engineers in the MSQ's manual. While many factors appear to influence job satisfaction, leadership and professional autonomy seem especially influential. For those that have remained satisfied with their work, the joy was in teachings' busyness, while dissatisfied teachers were bothered by rigid teaching expectations, perceptions of poor leadership, and student discipline. Common threads between dissatisfied and satisfied teachers included enjoying actual teaching, working with students, perceived community support, and favorable perceptions of the research site's facilities. A heterogeneous group of participants allowed the researcher to create a balanced description of the phenomenon. Several recommendations were offered to improve current practices at the research site. Areas needing attention from school administrators included time and collaboration, relationships, teacher autonomy, the evaluation system, and other work environment factors. This study provides an increased understanding of the kinds of leadership behaviors, relationships, and working conditions it will take to produce and sustain satisfied teachers in the twenty-first century.
