Book excerpt: This dissertation examines how managers influence firm behavior and performance. Managers play an important role in the performance and activities of firms, given their decision-making role within organizations. I conduct three separate empirical analyses examining specific factors that influence the impact that managers have on firm behavior and performance. The first chapter investigates the following question: How does the performance impact of supervisor changes differ across levels in a hierarchy? In my results, I find that supervisor changes at higher levels result in more severe performance declines relative to lower levels in the hierarchy, even when accounting for differences in span of control. The findings suggest that reassignment and turnover of managers at higher levels may be more costly for firms, independent of their ability and other individual characteristics. The second chapter examines the following: What is the effect of replacing experienced managers with rookie managers on firm performance? And, how does this change if they are instead replaced with experienced managers? At the individual store level, I observe the behavior and performance effects of management changes when successors are newly promoted store managers, and compare this to changes where successors are experienced store managers that are reassigned. In my results, newly promoted store managers systematically cut costs that briefly lead to profit increases, but ultimately result in profit declines in subsequent months. By contrast, successors that have prior experience as a manager do not make any changes observable in my data, and I find no evidence of performance changes. These findings suggest that inexperienced managers within firms may engage in well-intentioned behavior that may be costly for firms, at least in the short run. However, managerial experience may reduce the likelihood that the same costly behavior is repeated. The results shed additional insight into how managerial experience may matter for performance, and provide a tangible estimate of the performance costs of being a rookie manager. In the final essay, I investigate the influence of top managers on corporate social responsibility (CSR). A growing body of literature suggests that individual managers may play a critical role in determining corporate social responsibility (CSR) activities. However, attempts to quantitatively measure the individual influence managers have on CSR face significant empirical challenges. Estimation methods unable to adequately control for firm-specific factors influencing CSR are likely to overstate the importance of individual managers in their findings. To address these concerns, I use an identification approach allowing for the simultaneous estimation of manager and firm fixed effects, and provide quantitative estimates of the degree to which individual managers might influence CSR. The results suggest that managers do exert some degree of individual influence on CSR outside of firm-specific factors, but that the magnitude of their effect is relatively small. Also, when managers switch firms, I find no evidence of a relationship between their influence on CSR in their first and second firm, suggesting that managers do not exert a persistent influence on CSR independent of the firm where they are employed.

This thesis will strive to explore this research question by theoretically highlighting three logically consequent managerial decisions: (1) "When"--when will top managers choose to use their personal ties and networks in their firms; (2) "How"--will top managers use their managerial ties and networks to serve the best interest of their firms or to satisfy their self-interests; and (3) "So what" --how would the decision of using managerial ties and networks to benefit their firms influence other decisions of the firms. Using both primary data and archival information from Chinese firms, I will empirically test the step-wise framework. I expect this thesis to contribute to both strategic leadership and social network research and management practices.

Book excerpt: One recent development in the organizational economics approach to strategy management concerns the integration of the organizational capabilities view and the transaction costs theory. My dissertation takes on this task focusing on transaction costs economics, dynamic capabilities, and temporal dimensions in the evolution of an industry. Essay one provides a constructive literature review on recent works and develops a framework to facilitate further integrative efforts in our inquiry into the firm boundary question. Essay two studies a firm0́9s boundary choice for a given value-chain activity when entering a new industry, asking: what are the main and moderating effects of transaction hazards and pre-entry organizational capabilities on the choice between internalization and external development of a value-chain activity? Essay three examines a firm0́9s technology management and industry entry strategies when facing an emerging radical technology, asking how non-redeployable complementary assets embedded in an incumbent0́9s existing capabilities and boundaries affect managers0́9 decision-making in the face of uncertainties. I further enhance the theoretical coherence across the three essays by employing the same empirical setting for hypotheses testing: the nascent U.S. biofuels industry. I collect secondary data about boundary choice and primary data about managerial decision-making. I triangulate data from archival sources, surveys, and interviews to operationalize variables. The dissertation0́9s research questions center on the non-redeployability of firm assets (specific asset and non-redeployable capabilities in essay one, specific asset and industry life cycle in essay two, and non-redeployable complementary assets and R&D investment as well as industry entry in essay three). Findings of the dissertation shed light on the fundamental implications of non-redeployability of firm assets on a range of strategic issues related to firm boundary choice, R&D investment, and industry entry, contributing to the evolving science of strategic organization.

The unifying theme in this work is the focus on sustainability-related risks originating from an organization's internal operations or its supply chain, operational-level initiatives for managing such risks, and the determinants and subsequent outcomes of those initiatives. The first essay focuses on safety and environmental risks and looks into the role of a safety-oriented culture in effectively managing them. Building on the safety culture literature and organizational support theory, a conceptual model is developed suggesting that a safety-oriented culture enhances an organization's financial performance and sets the stage for successful implementation of environmental and safety practices, which in turn, result in improved environmental and safety performance. The hypothesized relationships are empirically examined and validated using the data collected through a survey of 251 Canadian plants. The second essay is a conceptual paper focusing on supplier sustainability risks which materialize when buying organizations face their stakeholders' negative reactions to their suppliers' misconducts related to natural environment or society. The purpose of this paper is to explain the underlying factors of buying organizations' operational-level responses to such risks. Drawing on agency/management control and resource dependence theories, a contingent conceptual framework is developed that explains how three major factors - i.e., supply managers' perceived risk, dependence structure of buyer-supplier relationship, and the slack resources available to supply managers - interact to affect supply managers' choice among four risk management strategies: monitoring-based or collaboration-based sustainable supplier development (risk mitigation), supplier phase-out (risk avoidance), and taking no actions (risk acceptance). This framework also suggests that these contingent risk management strategies improve buying organizations' financial performance directly or indirectly through enhancing their organizational reputation. Finally, the third essay presents a vignette-based experiment conducted with a sample of 200 U.S.-based supply managers to empirically test and validate a set of propositions put forth in the second essay. Specifically, this study investigates and confirms the effect of three factors, i.e., supply manager's perceived risk, supplier dependence on the buying organization, and slack resources available to supply managers, and their interactions on supply managers' choice among the four risk management strategies.

Book excerpt: This research provides a descriptive analysis of radical organizational change in the context of corporate adoption of sustainability policies. The study consists of three essays which focus on three different aspects of change towards sustainability. The first essay uses survey data from 922 senior-level executives and is aimed at understanding how the concept of sustainability is framed by organizations and their managers. By contrasting the practical application of sustainability principles with the varied academic definitions in the literature, this essay provides a further refinement on the theoretical understanding of corporate sustainability. Survey results demonstrate a widespread use of uni-dimensional definitions of sustainability, and there is evidence that size and ownership impact the dimensionality of managers' sustainability definitions. The second essay investigates how organizations determine the content of a change process. In particular, it tests whether the diffusion of a specific environmental practice implementation of environmental management systems is directed by institutional pressures. I argue that change may be suboptimal if the choice of change is driven by these institutional pressures rather than by firm specific contingencies. Therefore, this essay examines one mechanism by which action towards organizational change can fail to attain beneficial results for the organization. The study finds that institutional pressures do impact the adoption of environmental practices; however the direction of impact for mimetic pressures is in the opposite direction of that theorized. These results reveal some interesting differences between mimetic pressures for market versus non-market driven corporate objectives. The final essay analyzes the process and implementation of organizational change toward sustainability. Using a simulation methodology this essay studies how different change sequences impact the duration and performance of a change process. The simulations show that the sequence in which different organizational elements are changed does indeed impact the length of the period of organizational transformation. The results also demonstrate a relationship between sequence and a firm's ability to maintain or recover competencies during a period of transition. With these three essays, my dissertation captures the evolution of organizational change by analyzing; 1 how the need for change is framed, 2 what organizational elements are selected for adaptation, and 3 the order in which these elements are changed.
