Book excerpt: "In response to the negative affects of downsizing and restructuring initiatives on survivors of the organization, this study seeks to understand how preplanning strategies can make for successful implementation and recovery. Using existing opinion research and a preplanning research model, this paper explores the need to look to the common employee in addition to members of the leaership team. An inductive analysis suggests that a preplanning practice that addresses the concerns of employees at various levels would benefit the organization. Further, the use of preplanning downsizing strategies seems necessary for the future of the organization and its survivors. Also, the data suggests that employees want to add value to the organizational processes and solutios. Based on the findings, several implications for the development of organizational preplanning polices in preparation for downsizing or restructuring initiatives are discussed."--Author's abstract.

Book excerpt: Downsizing the workforce has become an ongoing phenomenon in organizations the world over. Downsizing has various effects on the employees and the organizations. The positive effects expected by organizations are faster decision making, smoother communications, greater, and increase in productivity and thus an increase in organizational effectiveness. Although organizations reduce workforces with the intention to get benefits, they must face the negative effects too. The negative effects are creation of climate of distrust, insecurity and demotivation, less commitment, increased absenteeism, emotional trauma, break-down of psychological contract, high level of stress, increased conflict, skills break down of communication and loss of creativity. Research reveals that most organizations do not even achieve financial gain from downsizing as expected. One of the reasons for the failure is ineffective handling of the people left after downsizing (survivors). This study conducts an in-depth research of the literature to understand the effect of downsizing on survivors.

Book excerpt: Research on the effects of downsizing has focused on several levels including the global, organization, and the individual. However, this research, at the individual level, focused specifically on the effects of downsizing on the survivors of the organization. Downsizing refers to activities undertaken by management to improve the efficiency, productivity, and competitiveness of the organization by reducing the workforce size. Many researchers explain the types of response we can expect from survivors of a corporate downsizing. The possible attitudes and behaviors due to downsizing are of particular interest to managers, because managers will inevitably face a workforce at least partially staffed with survivors of downsizing activities. The purpose of this research is to give a better understanding of the effects of downsizing on survivors. This is accomplished by systematically analyzing and combining the findings of independent studies through meta-analysis. This research investigates the variables and variable relationships which represent effects of downsizing on the survivors. The individual downsizing studies are the sources of the variables used to measure behaviors and attitudes prevalent among downsizing survivors. The results of this research give a summary of the cumulated correlations for sixteen(16) variable relationships specifying the strength, direction, and the range of the correlations. These findings enable the manager to preview, in a combined sense, a certain set of downsizing survivor responses. These results support the findings reported in the independent studies and by other downsizing researchers. The studies that did not qualify for use in the meta-analysis cumulation procedures are analyzed, through the meta-analysis vote count method, and show that the majority of the survivors had experienced negative downsizing effects.

This book was released on 2014-12-16 with total page 132 pages. Available in PDF, EPUB and Kindle. Book excerpt: Bachelor Thesis from the year 2012 in the subject Leadership and Human Resources - Miscellaneous, grade: A+, , course: Human Resources Management, language: English, abstract: This thesis was aiming at examining the impact of workforce reduction on surviving employees in Egyptian organization post 25th January Revolution. This present study aims at investigating the impact of downsizing on organizational survivors in the Egyptian organization. It aims at unleashing the impact of procedural justice on symptoms of survivor syndrome. It was hypothesized that higher levels of perceived procedural justice leads to higher levels of organizational attachment, less levels of voluntary turnover. To answer proposed research questions, a mix of quantitative and qualitative methods was implemented to determine the impact of procedural justice on symptoms of survivor syndrome. The results obtained from the sample (N=101) survivors supported previous hypotheses and reflected the fact that when survivors perceive layoffs to be unfairly implemented, they suffer from high symptoms of survivor syndrome.

Book Synopsis Exposure to Downsizing by : Jennifer Franczak
Download or read book Exposure to Downsizing written by Jennifer Franczak and published by . This book was released on 2013 with total page 304 pages. Available in PDF, EPUB and Kindle. Book excerpt: Organizational downsizing, defined as a reduction in workforce, is a common strategy implemented by firms for the purpose of improving an organization's efficiency, work processes, or cost structure. However, previous research has shown that downsizing seldom generates positive results at a macro or micro level. It has been demonstrated that downsizing has a negative impact on financial performance, such as Return on Assets, Return on Investments, and profits in the long-term. Downsizing also has a negative impact on the remaining workers left employed, referred to as the "survivors". Survivors typically respond to downsizing by exhibiting negative attitudes and behaviors such as: decreasing employee morale, commitment, motivation, loyalty, work effort, and trust. Trust, in particular, has been shown to be critical component in survivors' responses to downsizing and is decreased through perceived violations of psychological contracts of employment and perceptions of organizational injustice. However, there is little understanding about how downsizing impacts survivors' collective trust in the long-term. The purpose of this dissertation was to examine how downsizing affects collective trust over time using a Latent Growth Curve Analysis (LCA). LCA allowed us to determine the trajectory of collective trust when downsizing occurs which we found to be nonlinear with diminishing returns. We found collective trust initially decreases in time period two but shows a slight rebound in the subsequent time. This suggests that the levels of collective trust decrease as a result of downsizing. We also found that organizational variables such as the severity of downsizing, voluntary turnover, and CEO pay moderate the relationship between downsizing and collective trust by magnifying the negative relationship between downsizing and collective trust. We also found that CEO tenure moderates the relationship between downsizing and collective trust by suppressing the negative relationship between downsizing and collective trust. Together, the theory and empirical results provide insight into the impact of downsizing on the survivors, ways to mitigate the negative consequences of downsizing, and uncover opportunities for extending management theory.

Available in PDF, EPUB and Kindle. Book excerpt: Downsizing is one of the most frequently used business strategies for reducing costs, returning firms to profit or for restructuring businesses following takeovers, mergers and acquisitions. Downsizing measures are also set to become much more prevalent in the public sector as governments seek to restrict levels of public spending. This book is one of the first to provide a thorough study of downsizing from a global perspective. It examines the phenomenon in its entirety, exploring how it is initiated and what the process of downsizing looks like. It also looks at the effects of downsizing at a number of different levels, from the individual (e.g., motivational effects, effects on health and stress levels) to the organizational (e.g., financial outcomes, reputational and productivity outcomes). Written by an international team of experts, the book provides a comprehensive overview of downsizing that examines both the strategic and human implications of this process.

Download or read book Downsizing Issues written by Bonita J. Manson and published by Routledge. This book was released on 2014-01-14 with total page 190 pages. Available in PDF, EPUB and Kindle. Book excerpt: This book examines the impact of downsizing on employee morale and productivity. Downsizing, due to economic changes, has played an integral part in business, the public sector, and schools. No longer are companies inclined to maintain the status quo for the sake of employee loyalty. Downsizing has have resulted in the lives and careers of employees being destroyed. The purpose of this study was to provide insight on the perception of the work environment in light of downsizing in the states of California and Illinois Cooperative Extension. The primary role of Extension is to plan pertinent programs that are effective in meeting the educational needs of the community in agriculture, family and consumer studies, and youth development. This study focuses on how to maintain professional competencies with less staff. Data was provided by the Manson's Workplace Environment Analysis Inventory, and original instrument, to secure reactions of employees in a downsized environment, specifically on morale, survivor job security, and trust. The findings suggested that even though there were discrepancies between the employees' and management's perceptions of morale and survivors job security, they did share similar perceptions on trust in the workplace. The results of this study can be used in designing leadership training programs for community based organizations and others faced with downsizing.

Book Synopsis Responsible Restructuring by : Wayne F Cascio
Download or read book Responsible Restructuring written by Wayne F Cascio and published by Berrett-Koehler Publishers. This book was released on 2002-09-09 with total page 148 pages. Available in PDF, EPUB and Kindle. Book excerpt: Firms that restructure through downsizing are not more profitable than those that don't, and often end up hurting themselves in the long run. Responsible Restructuring draws on the results of an eighteen-year study of S&P 500 firms to prove that it makes good business sense to restructure responsibly-to avoid downsizing and instead regard employees as assets to be developed rather than costs to be cut. Wayne Cascio explodes thirteen common myths about downsizing, detailing its negative impact on profitability, productivity, quality, and on the morale, commitment, and even health of survivors. He uses real-life examples to illustrate successful approaches to responsible restructuring used by companies such as Charles Schwab, Compaq, Cisco, Motorola, Reflexite, and Southwest Airlines. And he offers specific, step-by-step advice on what to do-and what not to do-when developing and implementing a restructuring strategy that, unlike layoffs, leaves the organization stronger and better able to face the challenges ahead.
