Book excerpt: Previous research has focused on the consequences of abusive supervision and the effects of moderators on the relationship between it and employee outcomes. Only a few studies have looked at the antecedents of this behavior and these have found that supervisors' perceptions of fairness may lead to abusive supervision. Extending this research, this study examined antecedents of abusive supervision such as supervisors' personal characteristics (e.g., narcissism), and supervisors' level of stressors (e.g., job demands, work-family conflict). Also, I examined supervisors' experience of abusive supervision as an antecedent to test a trickle-down model of this negative behavior. In addition, this study investigated subordinates' dispositional characteristics such as neuroticism and implicit person theories as antecedents of abusive supervision. Using data from both supervisors and subordinates, the current study conducted multi-level analyses and tested the effect of abusive supervision on employee unit-level organizational citizenship behaviors and performance. Further, this study examined the moderating effects of coping styles on the relationship between abusive supervision and employee psychological distress. Ninety three supervisors and 402 subordinates were surveyed in order to examine the proposed relationships among constructs. Results showed that supervisors who have experienced abusive supervision from their current bosses may treat their subordinates with same negative behaviors. Also, I found that subordinates high in neuroticism perceive more abusive supervision than those low in neuroticism. Results indicated that abusive supervision is positively related to subordinates' psychological distress. Findings also showed that employees who have experienced abusiveness by their supervisor tried various coping strategies. Unfortunately, individual coping strategies did not buffer the impact of abusive supervision. Implications for practice and limitations of the study are discussed.

Supervisor behavior was controlled via a video vignette to assess if subjects perceived the same supervisor behavior differently. A sample of 756 working adults revealed that subjects' hostile attribution styles, negative affectivity, entitlement, trait anger, and external locus of control directly predicted perceptions of abusive supervision while self-efficacy and internal locus of control did not. Attributions for performance failures mediated the relationships between hostile attribution style, self-efficacy, entitlement, external and internal locus of control and perceptions of abusive supervision. These results extend abusive supervision research by controlling for differences in supervisory behavior and demonstrating that individual differences influence subjects' perceptions of abuse. Attribution research is extended by demonstrating that hostile attribution styles predict attributions and that attributions mediate the effects of individual differences in perceptions of abuse.

Book excerpt: Abusive supervision is not uncommon in the workplace (Tepper, 2007). Research has revealed that most employees were familiar with abusive behaviors in their organization, even if they had not experienced them firsthand (Keashly, Trott, & MacLean, 1994). These types of behaviors, such as yelling, sabotage, and undermining, have even become normalized, even though abusive supervision is connected with overwhelmingly negative outcomes (Tepper, 2007). In this dissertation, I investigated why this happens, using the theoretical framework of moral justification to explore how supervisors and subordinates rationalize abusive behaviors. First, I examined how supervisors' hostile attribution bias may influence whether subordinates meet their expectations (i.e. implicit follower theory congruence). Next, I examined whether the degree to which these expectations are met interacts with leaders' cognitive prototype for how they should behave (i.e. implicit leadership theory) to predict abusive behaviors. Finally, I explored how subordinates' attributions of whether the abusive behavior is motivated by injury initiation or performance promotion influence how they react to such behavior, as well as how subordinates' hostile attribution bias shapes those attributions. Results indicated that supervisors' hostile attribution bias predicted the extent to which they believe their subordinates are congruent with their follower prototype. In addition, the relationship between abusive supervision and the outcomes of turnover and OCB were moderated by attributions of injury initiation. Finally, subordinates' hostile attribution bias influenced their attributions of injury initiation.
