Book excerpt: Many tests that have traditionally been administered in paper-and-pencil format are now administered on a computer workstation. One disadvantage of computer administered tests, however, is the inadvertent measurement of extraneous abilities related to prior experience with a computer keyboard or mouse. Surprisingly, there has been little written in the scientific literature about the use of computers in the selection process by organizations. The current study examines the relationship between computer experience and test performance using a computerized selection test. Specifically, some computerized tests, often referred to as "page-turner" tests, present items that have been adapted to the computer and require the examinee to use the keyboard to select a response to the questions, which are presented one at a time. Another type of test is that which takes the form of dynamic virtual scenarios, work samples, or simulations. These may resemble a video or computer game and often require extensive use of both a mouse and a keyboard. The two main objectives of this study are: to determine if examinees with more computer experience perform better than examinees with less computer experience, and to determine if the relationship between computer experience and computerized test performance remains consistent, regardless of the type of test being presented in the computerized format. A total of 96 people between the ages of 18 and 30 participated in the study. Computer experience was measured using the Computer Use and Experience Questionnaire. The personnel selection test used was the Air Traffic-Selection and Training (AT-SAT) test. The relationship between computer experience and performance on the computerized selection test was investigated using Pearson's product-moment correlations and hierarchical multiple regression.

Book excerpt: The Federal Aviation Administration (FAA) is commencing a massive hiring of air traffic control specialists using a new selection procedure, the Air Traffic Selection and Training (AT-SAT) computerized test battery. Before AT-SAT could be used for hiring purposes, however, the issue of its potential for adverse impact (potential unfair discrimination) had to be addressed. The present study endeavors to: 1) describe how AT-SAT functions as an operational selection method with respect to the several applicant pools, and 2) determine how the reweighting effort fares with actual applicants in the goal of reducing/eliminating group differences that could result in adverse impact. Of the 854 applicants who have taken AT-SAT as part of a job application process (rather than as according to a research protocol), 219 applicants (25.64%) voluntarily disclosed their race; gender was known for 253 (29.63%). The results suggest that the reweighting effort is paying dividends as group differences that could result in adverse impact are not in evidence.

Research has focused on validation of the Armed Services Vocational Aptitude Battery (ASVAB) and has shown it to be a good predictor of training performance. Despite these efforts, enlisted ATC training and post-training attrition is higher than desirable, prompting interest in alternate selection methods to augment current procedures. The current study examined the utility of the FAA Air Traffic Selection and Training (AT-SAT) battery for incrementing the predictiveness of the ASVAB versus several enlisted ATC training criteria. Subjects were 448 USAF enlisted ATC students who were administered the ASVAB and FAA AT-SAT subtests and subsequently graduated or were eliminated from apprentice-level training. Training criteria were a dichotomous graduation/elimination training score, average ATC fundamentals course score, and FAA certified tower operator test score. Results confirmed the predictive validity of the ASVAB and showed that one of the AT-SAT subtests resembling a low-fidelity ATC work sample significantly improved prediction of training performance beyond the ASVAB alone. Results suggest training attrition could be reduced by raising the current ASVAB minimum qualifying score. However, this approach may make it difficult to identify sufficient numbers of trainees and lead to adverse impact. Although the AT-SAT ATC work sample subtest showed incremental validity to the ASVAB, its length (95 minutes) may be problematic in operational testing. Recommendations are made for additional studies to address issues affecting operational implementation.--P. i.

The purpose of this research was to study the unique relationship between Predevelopmental training and Academy success. An overview of the relationships between various background characteristics, selection measures, Predevelopmental training measures, and Academy measures was first computed. Then, through path analysis the significant relationships were considered simultaneously to determine the unique relationship between Predevelopmental training and Academy success. The path models indicated that Predevelopmental training overall does enhance a trainee's potential for Academy success with a possible differential effect according to minority status. (Author).

Book excerpt: The Air Traffic Selection and Training (AT-SAT) test battery is the selection tool for applicants for Air Traffic Control Specialist (ATCS) positions within the Federal Aviation Administration (FAA) who have not previously been employed as an air traffic controller. AT-SAT is an aptitude test developed to predict the likelihood of successfully learning ATCS skills. Before operational use, however, concerns were raised about the low passing rate of incumbent (who are fully trained and certified) ATCS personnel (who participated in the initial research) and score differences between groups, which could result in adverse impact (possible unfair discrimination). To address these concerns, the subscores of AT-SAT were reweighted, and the additive constant was changed to yield a new total score. The present study compares the original and new scoring methods using data from 724 developmental ATCSs who volunteered to take AT-SAT. An average increase of 4.86 points was found with the new scoring method; the notional passing rate (achieving a score greater than or equal to 70) changed from 58.8% to 80%.
