Book excerpt: This study examined the perceptions of high school teachers on the influence intrinsic and extrinsic motivators, teacher evaluation system, and leadership style have on job satisfaction. Thirty-one high school teachers from four districts throughout the southeastern portion of Pennsylvania participated in this study. Data were collected through the use of an online survey, utilizing selected questions from the 1967 Minnesota Satisfaction Questionnaire, as well as through face-to-face and telephone interviews with six teacher participants. The results suggested that the participating teachers found significant intrinsic satisfaction in serving others, while extrinsically salary ranked low. Furthermore, teachers appeared divided over the impact the teacher evaluations system's effectiveness and its components had on their job satisfaction. In addition, teachers reported the majority of their supervisors utilized transformational leadership, increasing job satisfaction. The results of the study indicated that teachers had higher satisfaction levels towards intrinsic motivators; indifference on the effectiveness and components of the teacher evaluation system; and favored their immediate supervisor but not central office leadership. Since this study was focused on only four school districts in southeastern Pennsylvania, the perceptions of the participants of this study may not be generalized to all teachers. However, the reported perceptions of the teachers in this study were corroborated by other research and may prove beneficial to current and future professionals in the field.

Book excerpt: Author's abstract: The purpose of this mixed methodology case study was to determine the influence that leadership styles had on teacher job satisfaction. The study was conducted in two rural Title I Georgia districts, and the target population was 86 secondary teachers. The principals in the study completed the Path-Goal Leadership Questionnaire that was used to determine their leadership styles. The teachers completed the Teacher Job Satisfaction and Retention Survey that yielded their job satisfaction levels in six categories. The categories were: rapport with principal, satisfaction with teaching, teacher responsibilities and workload, rapport with teachers, curricular and organizational issues, and retention. The teachers' job satisfaction ratings were compared to their principals' leadership styles. All surveys were mailed to the five participating secondary schools, which were three middle and two high schools. The quantitative data analysis that resulted from the leadership and teacher surveys were presented in narrative form with corresponding tables. The Path-Goal Leadership Questionnaire consisted of 20-items. The principals' leadership styles were identified from the ordinal data. The teacher Job Satisfaction and Retention Survey consisted of 34-items that included demographic items. Also, the survey yielded the teachers' job satisfaction levels for the six survey categories. From the Teacher Job Satisfaction and Retention Survey data, 10 teachers were purposefully selected to participate in interviews. The researcher conducted in-depth interviews were conducted to explore the reasons why teachers were satisfied with their teaching positions at their current schools. The qualitative data from the interviews were analyzed by the researcher. The interview responses from all the teachers were categorized by recurring themes, related ideas, and responses pertinent to the purpose of the study. The intent of the analysis of the qualitative data was to further explore and identify the reasons why teachers were satisfied with their jobs. The findings from the quantitative portion of the study yielded that the directive leadership style was the most dominant. The more directive principals were, the higher the teachers' job satisfaction levels. In addition, the demographic data in the study were also used to identify job satisfaction levels. The data revealed that teachers who were teaching non-content related courses such as fine arts, physical education, and technical courses had higher job satisfaction levels. Also, teachers who had taught at their current schools for 16 or more years had a job satisfaction level of 3.14 on a four-point Likert scale. The qualitative findings of this study revealed that the reasons the teachers were satisfied teaching at their current schools was because their principals were very supportive. They provided the teachers with the necessary materials that they needed to perform their jobs effectively. In addition, the principals allowed their teachers to participate in making instructional decisions that affected the teachers directly. The teachers were also satisfied with the rapport that they had with their students. Educators enjoyed teaching their content and their students. Teachers believed that the strong positive relationships with their students and colleagues were also reasons why they enjoyed teaching at their current schools. The results of this study were pertinent to school districts that want to maintain a positive school culture and retain their current teachers.

Book excerpt: This is a qualitative study of teachers in high-poverty elementary schools in an urban school district. Participants who have been employed for at least 5 years in a high-needs school responded to surveys tracking their perceptions of their school environment. Follow-up interviews were conducted to provide a more in-depth study to gain further insight into why these teachers chose to work in Title I schools, despite the numerous challenges. Teachers reflected on how the following factors encouraged them to remain employed in the high-needs school setting: intrinsic motivation, extrinsic motivation, professional development, and commitment. The results of this study indicate that teachers choose to continue working in their Title I school setting primarily because of the intrinsic rewards and their high levels of commitment towards serving high-need students. Teachers who participated in this study were highly motivated by their feelings of self-gratification, self-satisfaction, and their ability to effectively support at-risk students. The participants also showed high levels of commitment to their school, despite the challenges that come from working in a Title I school. Extrinsic benefits included positive collegial relationships, support, and cultural diversity. This study’s findings can inform school leaders’ decisions on how to best support high-quality teachers in the schools that need them the most. Investing energy and resources into supporting teachers’ intrinsic needs will motivate teachers to continue working in high need school settings. Teachers also need to continue being exposed to positive and productive professional development opportunities and positive school relationships to improve teacher retention outcomes.

This study was selected out of the need to learn from high school teachers how their principal’s observation feedback may be used to improve their instructional practice. As part of this study, a survey was used to collect data from certified high school teachers in a large, suburban school district in southeastern Pennsylvania. Data on teachers’ perceptions of their principals’ feedback after informal and formal observations was collected and analyzed to determine if teachers perceive the feedback they received from their principal was useful in improving their instructional practice. The data showed that high school teachers in this study responded to questions regarding their principals’ observation feedback during informal and formal observations positively. Most teachers responded that they agreed the feedback they received from their principal, especially during formal observations, was helpful and positive. While study participants’ responded that the feedback they received from their principal was positive and helpful, it is uncertain if high school teachers will use the feedback they receive from their principal to make changes to the instructional practice. As well, while the feedback was positive, some of the comments collected from the open-ended questions, especially regarding the informal observation feedback, were negative regarding the observation process. The findings in this research study may benefit school districts in developing professional development opportunities for principals and teachers with respect to school improvement and best practices for providing and using feedback effectively. This research may be used as a basis for the development of best practice protocols for principal-teacher collaboration to improve the instructional practices of teachers and improve the capacity of principals as effective instructional leaders. It may also support how principals provide feedback to their teachers.

Perceptions were measured by the Leadership Behavior Instrument and the Job Satisfaction Survey. The respondents for the surveys worked in Southeast Tennessee and Northeast Mississippi. This study was guided by the following four questions: 1: How do elementary teachers perceive the leadership behavior of principals in the domains of human relations, trust/decision making, instructional leadership, control, and conflict; 2) To what extent to elementary teachers express satisfaction with their jobs in the domains of supervision, contingent rewards, operating procedures, coworkers, nature of work, and communication; 3) What is the relationship between elementary teachers' perceptions of their leaders' leadership behaviors in the domains of human relations, trust/decision making, instructional leadership, control, and conflict and their overall job satisfaction; and 4) Are there differences in the extent of the relationship between teachers' perceptions of their leaders' leadership behaviors in the five domains, and their overall job satisfaction by variables such as level of education, amount of time at current school, and years of teaching experience? The results of this study indicated that there is a strong correlation between teachers' perceptions of leadership behavior and their job satisfaction. The results of this study did not find a significant correlation between job satisfaction and level of education, amount of time at current school, and years of teaching experience.
