Book excerpt: With department chairs providing a critical link between faculty and administration, their leadership impacts universities on a broad level. However, chairs often report dissatisfaction with the position and experience rapid turnover. In an effort to help understand the role that communication plays in effective leadership for department chairs, this study provides an empirical test of Gibb's theory of defensive vs. supportive communication. As such, this project investigated the communication and leadership behaviors of university department chairs as evaluated by their faculty members. Specifically, 202 randomly selected faculty members from colleges and universities affiliated with the Council of Independent Colleges, Washington, D.C., comprise the sample. Respondents completed a multi-page survey assessing supportive and defensive communication, Bureaucratic, Machiavellian, and Transformational leadership behaviors of their department chair, and in addition, faculty members evaluated perceived chair effectiveness, their own relational and job satisfaction, as well as organizational commitment. T-tests revealed that more effective chairs utilized all six supportive communication behaviors more and five of six defensive behaviors less than their more negatively evaluated peers. Furthermore, multiple regression procedures explained 53% of the variance in perceived chair effectiveness showing that the supportive behaviors of problem orientation and description and the defensive behaviors of strategy and control were the most powerful predictors. Secondly, a series of regression procedures were used to explore the three types of leadership included in this study; communication behaviors explained 17% of the variance in bureaucracy scores, 69% of the variance in Machiavellianism, and 62% of the variance in Transformational leadership. Lastly, the study explored faculty job satisfaction and commitment using regression models; communication behaviors explained 56% of the variance in faculty job satisfaction and 41% of the variance in organizational commitment. Based on the findings of this study four implications are discussed. The first implication is that communication does indeed matter. The second implication gleaned from this study is that leadership is a communication phenomenon. The third implication discusses the need for policy implementation of training for department chairs. Finally, it is recommended that Gibb's original instrument be utilized in more empirical research to continue to test his concepts validity.

There appears to be a leadership crisis in higher education that has resulted from the complexity of the leaders' roles. The goal of this study was to investigate the leadership style of the department chairs in one community college and to research the satisfaction levels of the faculty at the community college to determine if indeed the leaders who demonstrate the characteristics of transformational leadership have followers who are more satisfied with their job. Leadership style surveys were distributed to each department chair and each faculty member on the campus and job satisfaction surveys will be distributed to each faculty member. Eight two-tailed, null hypotheses were tested at the .05 level of significance, addressing the eight research questions of the study. The Pearson correlation, two-sample t test, and ANOVA tests were used. There were non-significant correlations and outcomes that suggested directional propensities or tendencies among the variables. Although the literature indicated that higher order leadership skills such as transformational leadership should have been associated with greater job satisfaction among leaders and workers, the findings of this study did not confirm and even implied a possible reversal of the notion that transformational leadership led to greater job satisfaction. The relationship determined between leadership style and effectiveness of department chairs in a community college setting and faculty job satisfaction were an anomaly in this situation when contrasted to previous studies for other types of institutions. Faculty job satisfaction in this instance was not enhanced by department chairs practicing transformational leadership styles in the community college setting.

This book focuses on a correlational research study, based on a faculty population in an institution of higher learning in Florida, that examined the relationship between perceived academic administrator leadership styles and the satisfaction of faculty members and transformational, transactional, and passive/avoidant leadership styles of academic administrators, with a dependent variable of job satisfaction for full-time faculty members. Based on a 95% significance level, the researcher identified a significant relationship between the three leadership styles and the academic instructor's job satisfaction, thus an inferred correlational relationship to staff retention. Using this model, academic leaders are encouraged to refine their leadership styles on the basis of faculty members' indicated preferences to increase and improve academic instructor's retention, as well as their satisfaction in working for the school. Three key recommendations for action were developed. First, senior academic administrators should identify current transformational leaders in their organizations and perhaps use them as mentors to assist in the training and mentorship of current and future leaders. Second, academic administrators should recognize that leadership traits can be learned, and therefore, provide professional development and training opportunities in the areas of transformational leadership for present and future academic leaders. Finally, those who seek leadership positions in academia should become aware of the attributes of an effective higher education administrator, and work to develop an intrinsic understanding of and cultivate a skill-set of transformational leadership characteristics. The leadership and managerial styles of department chairs as perceived by faculty was measured using a five-point, Likert type questionnaire entitled “Faculty Questionnaire: Motivational Language Scale.” Research has suggested that strong department chair-faculty relationships promote trust and respect, which has been shown to contribute to universities’ success. With trust and respect in the department, a university’s culture and norms can become efficient, thriving, and competitive, and lead the ranks in today’s most admired colleges and universities. Results indicated that the Task Master managerial style variable shared the greatest relationship with faculty job satisfaction rs2 = .83. Results indicated that the Democratic leadership style variable shared the greatest relationship with faculty job satisfaction rs2 = .83 owing to the complexity of managerial and leadership styles under various contexts and situations.

Part-time instructors who taught for the institution during the 2012-2013 academic year completed an electronic survey with questions from three valid and reliable instruments: perceived person-organization fit (Cable & DeRue, 2002), part-time faculty job satisfaction survey (Hoyt, Howell, & Eggett, 2007), and organizational commitment questionnaire (Fields, 2002). Data from the survey was analyzed using separate hierarchical regressions to answer the following research questions: (a) Do adjunct instructor characteristics (age, gender, ethnicity, education level, teaching experience, teaching discipline, outside work status, teaching load, and teaching modality [online vs. on site], discipline), and perceived fit predict job satisfaction? (b) Do any of these same adjunct instructor characteristics and perceived fit predict organizational commitment? Results indicated that the fourth block of variables (overall model) was statistically significant for both job satisfaction and organizational commitment and explained 43.1% of the variability in job satisfaction and 58.1% of the variability in organizational commitment. The individual predictor variables of gender, education level (first professional), teaching modality (online and blended), and person-organization fit individually contributed to the overall variance of job satisfaction, whereas the predictor variables of age group, ethnicity, teaching modality (online) and person-organization fit individually contributed to the overall variance of organizational commitment.

As a significant participant in the online environment, the online faculty member plays an essential role in the delivery of quality online education. Yet, research on online faculty and their experience is limited. With high turnover rates and the quality of online education coming into question, this mixed methods study sought to gain a more in-depth understanding of the predictors of online faculty’s organizational commitment. The delivery method of faculty’s previous educational experience as a student, their highest earned degree, employee status, length of employment, perceived organizational support, and leader member exchange as they relate to their organizational commitment were chosen as the predictor variables in this study and assessed through and online survey. A total of 101 online faculty members at a private post-secondary university in the southeast United States participated in this study. A 1-way ANOVA revealed a positive relationship between online faculty’s length of employment and their organizational commitment. Pearson’s r correlations showed a strong positive relationship between perceived organizational support and leader member exchange as they relate to organizational commitment. A follow-up stepwise multiple regression analysis revealed that perceived organizational support was the main contributor to online faculty’s organizational commitment. Many quantitative findings were supported by the analysis of the faculty’s qualitative responses, revealing a strong desire for faculty members to be supported in tangible multifaceted ways by their institution and their supervisor.

Book excerpt: This study was conducted to determine if a relationship exists between the perceived leadership style of supervisors and the organizational commitment level of the subordinate employees within Tribal Colleges and Universities (TCUs). Additionally, the study examined whether a difference exists in the organizational commitment levels of TCU employees based on the different leadership styles (transactional and transformational). A total sample size of 262 employees from seven Tribal Colleges and Universities across the United States was used in the study. Each participant provided information via an online survey. The perceived leadership styles of supervisors across all levels in the TCUs were examined using the Multifactor Leadership Questionnaire (MLQ 360 Form 5X Short) developed by Avolio and Bass (2004). Organizational commitment was measured through the TCM Employee Commitment Survey which is based on the Three-Component Model of Organizational Commitment from Meyer and Allen's (1991) Organizational Commitment Questionnaire (OCQ). The results of the study indicate a statistically significant positive correlation between each of the perceived leadership styles of supervisors and normative and affective commitment of the TCU employees. However, in each case, only transformational leadership significantly predicts normative and affective organizational commitment when all three leadership variables (transformational, transactional, and Laissez-faire) are included in the model. The relationship of transformational leadership to normative and affective organizational commitment is positive. The results indicate a statistically significant negative correlation between the perceived leadership style of the supervisor and continuance commitment of the TCU employees with only transformational leadership significantly predicting continuance organizational commitment in the model. The relationship of transformational leadership to continuance organizational commitment is negative. Multiple regression analyses were also conducted to compare different demographics such as gender, race, and employee position in the TCU. The results of this investigation lead to the recommendation that Tribal College and University supervisors, administrators, and academic researchers should focus on transformational leadership techniques and the continuous sharing of the vision and mission of the respective TCU in order to help foster normative and affective organizational commitment in their employees.

This study is an exploration of the alignment between leadership theories and practice. Two conceptual frameworks informed this study: (a) the leadership educator professional identity development (LEPID) model (Seemiller & Priest, 2015) and (b) the four frames model (Bolman & Deal, 2017). Using the LEPID model, this study investigated the intersection of leadership education professional identity dimensions and the leadership role of the leadership studies academic department chairs. Bolman and Deal’s (2017) four frames model was used to explore how structural, human resource, political, and symbolic forces in academic department contexts influence department chairs’ leadership styles, which then align with or contradict their professional identities as leadership educators and expectations of the role. The main research question for this study was: How do leadership studies academic department chairs demonstrate congruence between the leadership theories they teach and how they practice leadership in their department chair role? The subquestions for this study were focused on the influence of department chairs’ leadership educator identities on their leadership styles, the exploration of their decision-making processes through the four frames lens, and how or if chairs applied theoretical models of leadership in their leadership roles. The study includes interviews of 12 participants, and the findings shed light on the alignment between participants’ professional identity as leadership educators and their leadership role as academic department chairs of leadership studies departments. This study illuminated the intersection of leadership studies department chairs’ commitment to resilient values and adaptable strategies. The practical implication of this study can be utilized to create a holistic, integrated, and multiframe leadership education curriculum that can equip academic leaders to respond to the turbulent and changing circumstances of higher education landscape. By focusing on the research of leadership theories, practices, and outcomes, this study contributes to the field of leadership studies and organizational behavior.

Book excerpt: The United States community college student population is a broad demographic that continues to grow. The result is a higher demand for classes and an increasing reliance of college administrators on temporary, part-time adjunct instructors. Temporary employees are found to exhibit a low organizational commitment (OC) to their employers. The social exchange theory and the concept of reciprocity served as the framework for studying OC of adjunct instructors in a mid-south community college system. A regression analysis was conducted to examine the relationship between three hiring orientation characteristics and OC, while controlling for years of teaching experience. Each variable was linearly associated with OC. A descriptive study was then employed to examine employment issues important to adjunct instructor commitment. Results demonstrated that adjunct instructors rated insufficient rates of pay, job insecurity, and a lack of respect as still significant in their perceived relationship with hiring institutions. Without making efforts to improve hiring orientations and other factors for adjunct instructors, hiring administrators risk losing their availability to other institutions or more satisfying work outside of higher education. The results offer administrators potential avenues for change.

Book excerpt: Problem: Online educational organizations demands highly qualified online teaching faculty who are motivated, committed and satisfied. Little research exists that examines faculty and organizational leaders' perceptions of organizational supports for online education and how that relationship is consistent with organizational support theory. Organizational support theory (Eisenberger, Huntington, Hutchison, & Sowa, 1986) considers the development, nature, and outcomes of perceived organizational support (POS) and forms the theoretical framework for this study. Research Questions: Are online faculty perceptions of instructional support different from that of organizational leaders of online programs, and, is there a significant predictive relationship between faculty perception of organizational support and motivation, commitment, and satisfaction associated with online education. Research Method: The study methodology involved a survey based cross-sectional descriptive research design. Data Collection and Analysis: Participants were selected through a simple random selection process from the population of faculty teaching online courses during fall 2014 at five land grant universities in the northwest region of the United States and the department chairs and/or deans of these faculty. Online faculty and organizational leader's perceptions toward nine organizational support constructs were analyzed using an independent samples t-test (? = .05). Findings: Seven of the nine organizational constructs were found to be statistically different with online faculty perceiving lower organizational support with an average of about .7 points different on a seven point scale. A multiple linear regression was used to determine the relationship between the nine organizational constructs and faculty commitment, motivation and satisfaction. Incentives, online pedagogy assessment, rewards, course conversion, and technology training were found to be significant predictors for online faculty commitment, motivation, and satisfaction. Conclusions/Recommendations: Those who teach within the virtual environment need the assistance of the organization to provide the necessary organizational support so they can effectively teach online. These supports include appropriate rewards, incentives, and assessment of work as well as proper technology, personnel support, and opportunities for professional development. With an understanding of these supports, focused efforts to provide support that improve faculty commitment, motivation, and satisfaction will lead to higher quality work and reduces employee turnover.
