Book excerpt: This thesis explores the leadership opportunities available to midshipmen at the United States Naval Academy, from the perspective of the midshipmen. The purpose was to identify which leadership opportunities, experiences and influences are viewed as nightly beneficial to their development as leaders. The research was primarily qualitative in nature, using focus groups with 12 cohorts of midshipmen. Additionally, a quantitative analysis was conducted to compare and contrast toe results. The results of this study indicate that the midshipmen primarily learn leadership from other midshipmen, role models, formal leadership positions they fulfill (specifically small unit leadership positions), gender relations and the classroom environment. This thesis presents recommendations to highlight and expand additional leadership positions, experiences or opportunities for midshipmen leadership development. Recommendations for improvements in leadership instruction are also provided.

The mission of the Naval Academy is essentially to develop leaders, and mentoring is closely related to leadership. Therefore, this study looked at possible correlations between mentoring and midshipmen at USNA. Specifically, the extent of mentoring on midshipmen at USNA, the degree of influence mentors had on midshipmen, salient features of USNA mentors, and other psychosocial outcomes of mentoring on midshipmen were investigated in this study. This study suggests midshipmen generally accept mentoring as an important concept, but only 45% of USNA midshipmen have mentors. Female midshipmen were more likely to have a mentor at USNA than their male counterparts. USNA mentors were typically older than their protege, Caucasian, male and in the military. Peers were most trusted and utilized as mentors. This study also suggests that midshipmen having mentors were more satisfied with USNA, more likely to mentor others, and more likely to hold a leadership position on a sports team or in an extracurricular activity (ECA).

Those studied are former midshipmen from the classes of 1980 through 1985 who were carefully screened by USNA's leadership selection process to hold significant leadership positions in their final year at the Academy. Using data compiled from several sources, non-linear logistic regression methodology is employed to determine statistically significant actors for selection and whether such individuals have a statistical advantage in later promotion as officers. Qualitative data in the form of surveys are used to analyze current midshipmen satisfaction with the selection process and recent midshipmen leaders. Results indicate that these midshipmen leaders were the most promising candidates for admission to the Academy and the most successful midshipmen in all areas of performance, especially academics and military conduct grades. They also are found, as a whole, to have a higher promotion rate at the Commander promotion board. However, analysis of the views of recent midshipmen and midshipmen leaders indicates that other measures, such as peer and subordinate evaluations, may improve the process of identifying the most promising leaders and role models for the Brigade of Midshipmen and the U.S. Navy.

Focus group midshipmen also believed that there were too many ethics and character programs, and that they were too repetitious and too routine to have more than a neutral impact on their moral development. Finally, focus group midshipmen cited bad example by some officers, the Bancroft Hall culture, and weaknesses in the Honor System as having a negative impact on their moral development. This study concluded with several recommendations from the midshipmen and researcher to improve moral development efforts at the Naval Academy.

In the age-old debate as to whether leaders are born or made, Thomas contends that the answer is both. Great leaders throughout history were born with certain capabilities. Preparation honed those capabilities. Then that ability and preparation were combined with a will to lead. When circumstances demanded, the great leaders of history pulled these attributes together to create results that drove the course of history. While leaders are present in every aspect of human undertaking, we chose to illustrate each of the components of leadership through the most dramatic and demanding of all human undertakings—war and the preparations for war. Wartime leaders are leaders “writ with a darker pen.” Wartime challenges are, because of the life and death nature of the affair, more monumental and exacting. In the selection of individuals to illustrate each point, we chose wartime leaders as well as those who guided their subordinates and organizations in preparation for combat. Further we chose American leaders with a distinct and obvious bias towards the navy and Marine Corps. Multiple reasons led us to our approach for Leadership Embodied. First, a biography is perhaps the most effective method for imparting leadership lessons. Simple listings of prescriptive traits or descriptive qualities are patronizing and, frequently, boring. Second, our biographical examples are familiar to most—or at least they should be. Finally, all of these historical selections have dramatically shaped today’s institutions, practices, and customs within the naval services. These are not marginal figures with marginal influence. The individuals included, and their respective leadership attributes, should be required reading for any student of leadership. Each has a particular lesson for midshipmen on their journey to becoming a navy or Marine Corps officer. This book does not promise to be a panacea. There is no short cut. Leadership does not follow a prescribed path. We study examples to inspire us to become better, to be strong when it is easy to give in, and to know others have gone before us and faced insurmountable odds. Leadership, as an ill-defined social science, crosses boundaries with several disciplines including sociology, psychology, philosophy, and history. We have selected a method that combines the psychological “profile” of effective leaders and the historical context of the impact their leadership brought to organizations and events. Our hope for this book is that these case studies illustrate the basic elements—in themselves the very essence—of leadership. It is through inherent talent, arduous preparation, and practical experience that we become capable leaders. The reader brings the first to the table; then we offer a small token in the second pursuit; and circumstances enable the third.

Book excerpt: The purpose of this thesis is to identify relevant characteristics associated with service choice at the United States Naval Academy (USNA). Specifically, this study compared male midshipmen from the classes of 2000 - 2006 who chose the United States Marine Corps as a first choice and male midshipmen who chose the submarine force upon graduation as a first choice, and measured the predictability of these service choices using appropriate independent variables. Analysis of variance (ANOVA) and Pearson Chisquare goodness-of-fit tests measured the independent variables before including them in the binary logistic regressions used to measure predictability. The data were collected from the Office of Institutional Research. This study concludes that there are differences between the midshipmen who chose USMC and the midshipmen who chose the submarine force in terms of personality, family experience, academic performance, military performance, physicality and prior experience.

Although it remains steeped in a culture of tradition and discipline, the Academy is not impervious to change. Dispelling the myth that the Academy is a bastion of tradition unmarked by progress, H. Michael Gelfand examines challenges to the Naval Academy's culture from both inside and outside the Academy's walls between 1949 and 2000, an era of dramatic social change in American history. Drawing on more than two hundred oral histories, extensive archival research, and his own participatory observation at the Academy, Gelfand demonstrates that events at Annapolis reflect the transformation of American culture and society at large in the Cold War and post-Cold War periods. Data about 107 midshipmen (squad leaders) were collected from their 1,235 plebe subordinates, their company (Navy and Marine Corps) officers, and USNA records. Results of this study indicate that (1) transformational leadership and outcomes (extra effort by subordinates, satisfaction with and effectiveness of the focal leaders) as rated by plebes (subordinates) were highly related; (2) transformational leadership and outcomes as rated by company officers (superiors) were strongly associated; (3) high school class rank and verbal and math aptitude were predictive of academic and military success at USNA; (4) academic and military success were associated with USNA performance (e.g., performance grade, conduct, lack of demerits); (5) participation in varsity sports was related to being seen as a transformational leader; (6) superiors' ratings of outcomes were associated with subordinates' ratings of transformational but not transactional leadership; and (7) superiors' ratings of transformational leadership were related to USNA academic and military performance and performance grades of the midshipmen, while superiors' ratings of transactional leadership were associated with selection into the midshipmen leadership structure.

Members of the Class of 1991 have provided their thoughts on leadership and their leadership journey based on their time at USNA, their military careers, and what they have done after their military careers, in the next chapter of their lives.Perspectives are provided in brief passages and short narrative stories that follow the journey of the Class of 1991 from their time as Midshipman, through their years serving in the United States Navy and United States Marine Corps, in peace and in war, and as veterans, business owners, and civilians.This book does not seek to define leadership or the traits and characteristics of leaders. The passages and stories in this book present the leadership perspectives of members of the USNA Class of 1991 and are meant to contribute to the development of future leaders by sharing the insights gained after 30 years of service. Having assumed the highest responsibilities of command, citizenship and government, the Class of '91 endeavors to pass on our knowledge, wisdom and experience that we may forge another link in the chain.
