First, after controlling for demographic variables of age, gender, and tenure in organization, to what extent does trust in leader (nurse manager) relate to job satisfaction? Second, after controlling for demographic variables of age, gender, and tenure in organization, to what extent does trust in leader (nurse manager) and job satisfaction relate to intent to leave present job? Finally, are the effects of trust in leader (nurse manager) on intent to leave present job all direct effects, or are some or all of the effects indirect through the variable of job satisfaction? For research question 1, results indicated, for the most part, that there was a significant positive association between trust in leader and job satisfaction controlling for demographic variables. The results suggest that the perception of trust in one's immediate leader does influence job satisfaction and vice versa. The results for the second research question suggest that after controlling for the demographic variables of age, gender, and years in organization, trust in leader and job satisfaction both influence intent to leave present job. The final research question addressed whether job satisfaction mediated the influence of trust in leader on intent to leave present job, or if the influence of trust in leader was a direct effect. Analysis demonstrated, for the most part, that trust in leader had a direct effect on intent to leave present job, but also an indirect effect through the mediation of job satisfaction. When controlling for job satisfaction, trust in leader had a significant direct effect on intent to leave present job. When controlling for trust in leader, job satisfaction had a significant direct effect on intent to leave present job. When controlling for each other, trust in leader came out as a stronger predictor variable than job satisfaction on intent to leave present job. When controlling for the three demographic variables, the relationships between the three key variables were similar as well. The most interesting and significant finding of this research concerned the findings related to the third research question. Those findings suggested that trust in leader may influence intent to leave present job more than job satisfaction. While there was a mediating effect on trust in nurse manager and intent to leave present job via job satisfaction, there was an even stronger direct effect of trust in nurse manager on intent to leave present job while controlling for job satisfaction. This research reinforces findings from previous research that job satisfaction influences intent to leave present job. However, this research introduces trust in leader as an important variable to study with regard to intent to leave and turnover literature. The implications for Human Resource Development could be profound. Hiring, training, performance evaluation and leadership development should include trust in leader as an important measure and outcome for its practice.

Book excerpt: This study examined the relationship between levels of organizational trust (OT) and nursing turnover rates, turnover expenditures, patient satisfaction scores, nurse managers' job satisfaction, and nurse managers' perception of fair compensation. An OT inventory and demographic questionnaire were used to collect data from 57 nurse managers working for not-for-profit hospitals in California. Pearson correlations analysis showed that OT was statistically significantly (p = .05) related to overall hospital patient satisfaction scores, nurse managers' job satisfaction, nurse managers' perception of fair compensation, and executives' tenure. OT was not correlated with nursing turnover rates or nursing turnover expenditures. By focusing on developing an environment of OT, hospital executives may increase job satisfaction and perceptions of fair compensation among nurse managers, possible resulting in increased patient satisfaction scores.

Book excerpt: Author's abstract: Background: Trust and confidence in managers are a critical component of employees’ engagement and their ability to contribute to the organization's success. Hence, it is crucial to understand the significance of the role of trust and confidence by the employees’ satisfaction, demographics, and unit level work environment. Purpose: The FEVS, administered by the Office of Personnel Management (OPM), contains questions designed to measure employees' feelings and attitudes in topic areas such as leadership, management/supervision, and other areas critical to creating an effective work environment. Given the importance of the role of supervisors, this study seeks to answer whether there is a variation in trust and confidence in supervisors based on 1) the employees’ unit level work, 2) employee satisfaction, and 3) employee demographics in the Department of Health and Human Services. Methods: The study used a quantitative approach that analyzed a secondary data set from the Federal Employee Viewpoint survey. An ordinal logistic regression analysis was performed to assess the relationship between trust and confidence by employees in their managers in the Department of Health and Human Services. All statistical analyses were performed using SPSS version 27. Results: The results revealed a positive correlation between trust in supervisor and unit level work environment and a similar correlation between trust in supervisor and employee satisfaction. Most importantly, the data indicate variations among the respondents when it comes to expressing trust in senior leadership throughout the various questions. Conclusion: The research data show variations in the research data when it comes to expressing trust in senior leadership among the various categories of the three independent variables. Respondents with less than a BA degree and BA degree are less likely to express satisfaction with senior leadership than respondents with an academic degree beyond the BA level. Minority respondents were less likely to express satisfaction with senior leadership than their non-minority counterparts. Non-supervisor respondents were more likely to express satisfaction with senior leadership than their supervisory counterparts.

The results of the study showed that while job satisfaction and intentions to remain are related to nurse's trust in management, the correlation is not as high as correlations found in other fields. This seems to indicate that further examination of trust in nursing may have to be done before the role that trust plays can truly be determined.
