However, the nursing field is overwhelmed with an aging workforce, low morale, ineffective leadership practices, employee dissatisfaction, and increased worker turnover. Healthcare organizations have witnessed an increase in employee job dissatisfaction amongst nurses, which ultimately has led to increased employment turnover among other negative consequences such as lack of organizational commitment, absenteeism, reduced patient care, and disgruntled employees. This quantitative, nonexperimental, correlational research examined the relationship between perceived Registered Nurse (RN) job satisfaction and leadership styles in the Pittsburgh Metropolitan Statistical Area (MSA). The results of this research supports earlier research and demonstrates a statistically significant positive relationship existing between perceived job satisfaction and leadership style in the Pittsburgh MSA. The results may serve beneficial to healthcare organization leaders for influencing employee leadership development programs, individualized professional coaching, and consulting processes targeted at increasing retention, reducing turnover, and improved patient healthcare.

Knowing what needs to be done is one thing; however, getting a team to follow appropriate tasks while ensuring their satisfaction and fulfillment is another. Although no significant results emerged from the present study, the data provides insights into the roles that physicians and nurses play in leading patient care, and creates the framework for future research in healthcare leadership.

Book excerpt: Abstract : The problem addressed was the low job satisfaction levels of nurses and subsequent nurses' decision to leave the organization. The quantitative correlational survey study involved determining whether a relationship exists between nurses’ perceptions of nurse managers’ leadership style and nurses’ job satisfaction. Eighty-three fulltime medical surgical intensive care nurses in two hospitals in Phoenix, Arizona, completed the Job Description Index for Jobs in General (JID/JIG) and the Multifactor Leadership Questionnaire (MLQ, Form 5X). The results suggest a significant, positive correlation between job satisfaction and perceptions of nurse managers' leadership style by nurses. Nurses with the highest satisfaction scores in three of the six subscales perceived their managers used the transformational leadership style. The mean score for nurses whose managers were rated as transactional was higher than the mean score for nurses whose managers were rated as passive-avoidant. The promotion and supervision subscales and the job in general scale showed a significant relationship with transformational leadership. Implications for healthcare administrative leaders include hiring transformational managers to increase job satisfaction in nurses and offer nurses opportunities for promotion and training.

Book excerpt: The purpose of this study is to examine the relationships between leadership style, span of control and outcomes using a conceptual model linking concepts from three theories: transformational leadership theory, span of control, theory and contingency theory. The study findings provided support for the theoretical relationships between leadership style, span of control and outcomes. Results of the study supported the argument that transformational leadership matters---the higher the nurses rated their manager as having a transformational leadership style, the higher the nurses' job satisfaction and the lower the unit turnover rate. Transactional leadership style had a similar effect on nurses' job satisfaction as that of transformational leadership style although to a lesser extent. Management-by-exception leadership style, on the other hand, decreased nurses' job satisfaction. Recommendations for theory and research include: further testing of the proposed relationships in the study's theoretical model; and continued examination of how various organizational factors affect leaders, staff, work groups and organizations. The sample consisted of 717 nurses, 41 nurse managers and 51 patient care units drawn from four types of units (medical, surgical, obstetrics and day surgery) and seven hospitals. Hierarchical linear modelling and multiple regressions were used to test the study hypotheses. Recommendations for practice include designing and implementing management programs that focus on a transformational style of leadership and the development of guidelines regarding the number of staff a nurse manager can effectively supervise and lead. As well, the study findings provided support for the argument that span of control matters---the wider the span of control, the higher the unit turnover rate and the lower the unit labour stability rate. A very important and interesting finding is the significant moderating influence of span of control on the effects of leadership on nurses' job satisfaction. The interaction between span of control and leadership decreased the positive effects of transformational and transactional leadership styles on nurses' job satisfaction, and increased the negative effects of management-by-exception and laissez-faire leadership styles on nurses' job satisfaction. These findings demonstrated that no leadership style can overcome a wide span of control.

Recent research highlights transformational leadership as a highly effective style shown to predict performance in organizations. However, no study examined the role of transformational and transactional leadership in building quality climate in R&D versus non-R&D settings. We examined the relationship between leadership style and the establishment of a quality environment in an R&D setting based on an empirical study of 511 research engineers and scientists. It is found that both transformational leadership and transactional contingent-reward leadership are related to the establishment of a quality environment in the R&D part of a telecommunications firm. However, the impact of transactional contingent-reward leadership ceases to be significant once both leadership styles are considered simultaneously using structural equations. A transformational leadership style was also found to be related to employee satisfaction.
